The "CORE-leading for success" is a program designed for all the new leaders, either promoted or new to company, to support them to develop their understanding and core skills of what is needed to be an effective leader and help them successfully transition into their new leader role.
Topic: Leadership development
Target audience: All leaders - optional
Length: self-paced (apx. 5.5 hours)
Tools: Articulate Storyline | Rise 360 | Peek 360 | Canva
LMS: Totara
I designed the program using the ADDIE model (Analysis, Design, Development, Implementation and Evaluation), a systematic approach to instructional design.
I started with a thorough analysis phase by reviewing existing data (based on conducted surveys/interviews) to identify the specific leadership needs and goals of our target audience, including new leaders and those seeking to refresh their leadership skills.
To better understand the audience, I created detailed learner personas, providing insights into their characteristics and preferences.
In close collaboration with the Subject Matter Expert (Head of Leadership Development), we identified gaps in leadership knowledge which served as a foundation for developing new content.
Learning objectives/curriculum design/instructional strategies
By using Bloom's taxonomy, I ensured clear and measurable learning objectives were established aligning with both organisational and learning goals. These objectives formed as a foundation for me to design the content and the assessment.
In close partnership with the Subject Matter Expert, we structured the program into four modules, logically sequenced to facilitate progressive learning (each module builds upon specific leadership competencies).
Taking into consideration the supporting learning theories (cognitive load/multimedia principles), I incorporated a variety of multimedia resources (images/videos/interactive and engaging exercises, assessment surveys) to ensure an engaging and immersive learning experience.
Some of the examples of interactive exercises of the program (reflection exercise, interactive click to reveal content, writing/journaling exercise, etc.).

Content creation/technology integration
The development phase included the creation of multimedia resources, interactive exercises and assessment that tailored to various learning style and preferences. I created each multimedia resource having in mind Mayer's 12 principles of Multimedia learning and cognitive load theory and ensuring they comply with accessibility standards and organisational guidelines.
I leveraged the technology (Articulate Storyline and Rise 360) to enhance the learning experience, ensuring the program is accessible across different devices and platforms (mobile friendly).
Pilot Testing/Rollout
I employed an agile approach, releasing a pilot version to a reference group after the completion of each module of the program and gathered their feedback through surveys. The early deployment allowed me to gather valuable feedback and make necessary adjustments to the content and functionality of the LMS.
The learning platform was Totara LMS (which served as a leadership development platform comprising of various leadership development courses, toolkits, inspirational curated content) where I configured the course and deployed the program to a wider audience (around 600 leaders), making ongoing refinements based on user feedback and ensuring that the program met its objectives.

Continuous evaluation occurred throughout the program, with user feedback helping iterative improvements to the content and technical aspects.
A summative (final) evaluation was conducted to measure the overall effectiveness of the program, assessing its impact on learner performance (learner/manager testimonials) and determine alignment with organisational goals.
Balancing structure and flexibility
Balancing the structured approach of ADDIE model with agile iterations was challenging for me yet essential to remain responsive to learners' needs.
Another challenge for me was to condense the content size. As it was a large scale leadership development program, there was a significant volume of materials and content during the initial phase. However, through close collaboration with the Subject Matter Expert, we managed to successfully reduced the content while keeping learner objectives in mind.
The program has yielded significant positive outcome for our learners (based on leaders' testimonials and continuous feedback). One of the most notable achievements is the implementation of a self-paced e-learning approach, which has greatly enhanced the overall learning experience, particularly:
Enhanced Learning Flexibility
The introduction of self-paced e-learning has enabled our learners to navigate the program in a way that best suits their individual needs and preferences.
This flexibility means that learners can choose the sequence in which they engage with the modules and progress through the content at their own pace.
This approach ensures that learners have a more personalized and tailored learning experience, resulting in increased engagement and retention of knowledge.
INTUITIVE CONTENT STRUCTURE
To further enhance the learning journey, the program features a user-friendly content structure. With four distinct modules and well-organised topics within each module, learners can effortlessly navigate across the program.
The intuitive design simplifies access to specific content and resources, enabling learners to focus on areas that align with their immediate learning goals and interests.
CERTIFICATE OF COMPLETION
Upon the completion of the entire program, a certificate of completion is issued which adds a valuable credential to learners' professional development.
These outcomes collectively contribute to the program's effectiveness in supporting our leaders' growth and success within the organisation.
